Lead Performance Management and Job Grading

Are you a strategic HR professional with deep expertise in performance management and job grading? This is your opportunity to make a lasting impact at ING Netherlands as part of our Centre of Expertise (CoE) Performance & Reward team, based in Amsterdam.

The team

The team is a specialized team of around 10 professionals including experts in reward, benefits and pensions. The team focuses on our different business line areas – such as Retail, Wholesale Banking, Tech, and our Corporate Staff Departments. The team is responsible for the design, governance and implementation of all compensation and benefits products across ING NL. Acting as the owner of these offerings, the team ensures they are competitive, compliant and aligned with ING’s strategic goals. They support both strategic and operational HR initiatives, providing subject matter expertise on performance management, rewards frameworks and employee benefits. Collaboration with HR Business Partners and senior management is key to delivering impactful and sustainable reward solutions. The team also monitors external market trends to continuously improve ING’s value proposition to employees. Their work plays a vital role in attracting, retaining and motivating top talent within the organisation.

The role hierarchically reports to the Head of Performance & Reward Netherlands and works closely with our Global Performance & Reward team based in the same location.

Roles and responsibilities

You are a thought leader and bring deep expertise with regards to Performance Management and Job Grading (Korn Ferry Hay methodology) to the HR function as you will create and implement new people solutions (e.g. HR policies, guidelines, processes and products) that meet business needs and enable the business to realize its strategy. You will strive for consistent solutions and aim for standardization across businesses and functions.

You will ensure that HR and the business have access to best-in-class Performance Management and Job Grading products, processes, tools and initiatives. Key activities include, amongst others:

  • Develop and implement the performance management strategy aligned with ING NL strategy, Global strategy and business objectives

  • Lead the annual performance cycle, including target setting, mid-year and end-year reviews, while driving continuous improvement of related processes.

  • Foster a high performance culture where feedback, development and performance recognition are central

  • Coordinate and oversee job grading processes, including chairing the Job Grading Committee, job evaluation, external benchmarking and alignment with global ING frameworks

  • Host mid-year and end-year performance calibration sessions for senior management

  • Ensure transparent and equitable reward structures based on job grading and performance outcomes in close collaboration with reward and benefits experts in the team

  • Analyse performance data and insights to identify trends and support strategic decision making

  • Act as a strategic partner to senior management and HR Business Partners, advising on performance, talent development and job classification

  • Conduct interchangeability assessments

  • Coach, train, and enable people managers to apply performance management best practices and effectively use grading methodologies

  • Ensure compliance with internal policies and external regulations

  • Active participation to Unions / Work council discussions and negotiations

How to succeed

You are a strategic and analytical strong HR professional with deep expertise in performance management and job grading. You are data and tech savvy and know how to foster a high performance culture within a complex, highly regulated international organisation and have experience designing and operationalizing effective HR processes and systems (Workday). You have excellent project management and stakeholder management skills. You combine strong data analysis skills with a high level of people sensitivity and you are a trusted advisor to senior management.

  • At least 10+ years experience in senior reward roles, ideally in banking or financial services industry with recognized expertise in at least two Reward areas (e.g.: performance management, ESG, remuneration regulations, compensation structures, benchmarking, job grading).

  • Ability to policy, guidance and communications for HRBPs, line managers and employees;

  • Outside looking mindset: closely following trends and innovations in- and outside the financial industry as well as throughout the area of expertise.

  • Affinity with numbers and data and a good understanding on how data analysis and reporting support building better people solutions.

  • Project and/or program management skills that enable translating a vision into a tangible delivery plan that leads to workable business solutions.

  • Strong relationship skills; ability to build rapport with stakeholders from different cultural backgrounds, geographies and at varying levels of seniority including active participation to Unions negotiations / Work council discussions.

  • Practical experience of building strong relationships with third party vendors in area of expertise.

  • Excellent written and orally communication skills (business English) in order to bring a compelling story and engage stakeholders on new or existing people solutions

  • You are proficient in Microsoft (Word, Excel, and PowerPoint).
